Only 36% HR leaders ready for Gen Z hiring; majority of students remain unplaced: Report

India’s hiring ecosystem is facing a structural mismatch between employers and Gen Z talent, according to the Unstop Talent Report 2026, based on surveys of over 37,000 students and 500 HR leaders conducted in January and February 2026. 

The report indicates that hiring activity remains strong, with 88% of companies in hiring mode and 90% maintaining or increasing hiring budgets. However, preparedness for Gen Z hiring is limited, with only 36% of HR leaders reporting high readiness, while 64% indicated moderate, low, or no readiness. 

A clear gap emerges between what students expect and what employers offer. Students prioritise transparent pay, visible growth paths at the offer stage, and flexible or hybrid work arrangements. Around 26–27% of students flagged lack of pay transparency as a key red flag, while only 28–29% expressed preference for full in-office roles. 

The hiring gap is also reflected in placement outcomes. A majority of the 2026 graduating cohort remains unplaced across streams, 74% of business school students, 85% of engineering students, and 84% of undergraduate students. Offer disruptions were highest among undergraduates at 17%, indicating uneven access to opportunities and hiring volatility. 

Learning, not pay, emerged as the top motivator across all streams, with 61–65% of students prioritising it over salary, brand, or stability. However, curriculum relevance remains a concern, with 58–72% of students across streams stating that their education is not aligned with real jobs. 

Attrition trends further underline the mismatch. “No growth” was identified as the top reason for early exits across all streams, cited by 49% of business school students, 59% of engineering students, and 51% of undergraduates. Compensation ranked significantly lower as a reason for quitting. 

Internships continue to be widely adopted but conversion remains limited. While 78% of companies hire interns, only 16% convert more than 80% of interns into full-time roles. Performance-related factors account for 47% of cases where pre-placement offers are not extended, suggesting gaps in evaluation or role readiness. 

The report also points to inefficiencies in engagement strategies. While HR teams focus on activities such as guest lectures, students show a stronger preference for competitions and hackathons, which are ranked as the top engagement channel across streams. 

The findings indicate a structural disconnect between hiring strategies and candidate expectations, particularly around pay transparency, growth opportunities, and work formats, contributing to both hiring gaps and early attrition in India’s early talent market.
